Abstract

In the rapidly evolving landscape of talent acquisition, Artificial Intelligence (AI) has emerged as a game-changer, reshaping the recruitment process by boosting efficiency, scalability, and candidate matching capabilities. While these advances have also heightened important concerns regarding algorithmic bias, transparency and unintended discrimination, they could also have negative consequences for workplace diversity, equity, and inclusion (DE&I). In this paper, we propose a comprehensive framework for Ensuring Fairness in AI-Enabled Talent Acquisition that can help organizations adopt an ethical approach to recruitment while bolstering governance issues.

The proposed structure incorporates technical, ethical and organizational aspects. These core elements encompass Bias Auditing and Mitigation through continuous pre- and post-deployment evaluations using fairness metrics such as demographic parity and equalized odds, coupled with the use of diverse training datasets, Transparency and Explainability by requiring interpretable AI models and making clear to candidates and stakeholders what criteria are being considered, Ethical Recruitment Protocols that involve human oversight loops, candidate consent mechanisms, and compliance with emerging AI regulations and global standards like GDPR, and finally Organizational Governance Structures, which include cross-functional AI ethics committees, accountability dashboards, regular compliance audits, and embedding AI ethics into the company's culture.

The framework combines insights from various disciplines, such as computer science, ethics, human resources and law, and proposes concrete measures for implementation, maturity assessment procedures, and indicators as to the monitoring of fairness effects. Case studies show how these have been applied successfully in a variety of industries, highlighting reduced adverse impact ratios and candidate experience whilst maintaining predictive validity.

In the end, it calls for a progressive approach towards the use of AI in hiring in order to move from a compliance-based to a values-based approach. Focusing on fairness as a strategic ploy will help organisations capitalize on the potential of AI, while also ensuring they have inclusive talent pipelines, reduce legal risks and develop long-term trust. It is a toolkit as well as a call to action for HR leaders, technologists and policymakers to work together to build equitable recruitment ecosystems in an intelligent automation era.
